فرآیند توسعه حرفه ای معلمان در مدارس(الزامات، بسترها و چالش ها)

هدف از پژوهش حاضر، شناسایی الزامات، بسترها و چالش های موجود در جهت توسعه حرفه ای معلمان بود. به این منظور از روش کیفی با رویکرد تحلیل مضمون استفاده گردید. جامعه آماری پژوهش، مدیران و معلمان شهر مشهد بودند. داده‌های پژوهش با استفاده از مصاحبه‌های فردی نیمه ساختاریافته جمع‌آوری گردید، نمونه آماری شامل 17 نفر از مدیران، 8 نفر از معلمان و 6 نفر از کارشناسان آموزش منابع انسانی بودند که به شیوه نظری هدفمند انتخاب شدند. داده‌ها با استفاده از روش تحلیل مضمون در سه مرحله‌ای تحلیل‌شده‌اند. یافته‌های پژوهش بیانگر سه بُعد اصلی شامل بسترهای توسعه حرفه ای معلمان (مشتمل بر محورهایی چون برنامه ریزی، فرهنگ سازی، خلاقیت محوری، بهبود نگرش و انگیزش، حمایت و پشتیبانی)، الزامات اجرای توسعه حرفه ای معلمان (مشتمل بر محورهایی چون نیازسنجی، نظارت، بهبود رویه ها و فرآیندها، زیرساخت و اخلاق محوری) و چالش های اجرای برنامه های توسعه حرفه ای معلمان (مشتمل بر محورهایی چون چالش های ساختاری، چالش های آموزشی و مدیریتی و چالش های فرهنگی) مورد سازماندهی قرار گرفت. با توجه به یافته ها می توان نتیجه گرفت برای اصلاح وضعیت موجود توسعه حرفه ای معلمان در مدارس به اصلاح ابعاد فردی، سازمانی و فرهنگی نیاز است.

the professional development process of teachers in schools (requirements, platforms and challenges)

the purpose of the current research was to identify the requirements, platforms and challenges for the professional development of teachers. for this purpose, a qualitative method with thematic analysis approach was used. the statistical population of the research was managers and teachers of mashhad city. the research data was collected using semi-structured individual interviews, the statistical sample included 17 managers, 8 teachers and 6 human resources education experts who were selected in a targeted theoretical manner. the data were analyzed using thematic analysis method in three stages. the findings of the research show three main dimensions, including the platforms of teachers' professional development (including axes such as planning, culture-building, creativity-oriented, improvement of attitude and motivation, support and support), requirements for the implementation of teachers' professional development (including axes such as needs assessment, monitoring, improvement of procedures and processes, infrastructure and ethics) and the challenges of implementing teachers' professional development programs (including axes such as structural challenges, educational and managerial challenges and challenges cultural events) was organized. according to the findings, it can be concluded that in order to improve the current situation of teachers' professional development in schools, it is necessary to improve the individual, organizational and cultural dimensions.
