مطالعه کیفی ابعاد و عوامل موثر بر شکل گیری طفره روی معلمان

پژوهش حاضر با هدف بررسی ابعاد و عوامل موثر بر شکل‌گیری طفره‌روی سازمانی معلمان مدارس انجام گرفته است. این پژوهش با رویکرد کیفی و با استفاده از راهبرد پدیدارشناسی توصیفی انجام گرفته است. مشارکت‌کنندگان در این پژوهش شامل 11 نفر از معلمان زن با تجربه و عموماً با تحصیلات بالا در زمینه کار گروهی در مدارس شهر تهران در سال تحصیلی 9697 که از مناطق 6، 11؛ 2، و 5 انتخاب شدند. هم‌چنین مشارکت این افراد در پژوهش براساس میل شخصی و براساس نمونه‌گیری معیار (تجربه بالای 10 سال و مشارکت در کار گروهی) با توجه به قاعده اشباع نظری بوده است. از آنجا که استراتژی پژوهش، کیفی بوده داده‌های مورد نیاز با استفاده از مصاحبه‌های عمیق با مشارکت‌کنندگان جمع‌آوری و در قالب سه مرحله کدگذاری آزاد یا باز، محوری و انتخابی تجزیه و تحلیل شد. نتایج نشان داد که طفره‌روی شامل دو بعد فردی و سازمانی که 13 مضمون فرعی می‌باشد. هم‌چنین عوامل موثر بر شکل‌گیری طفره‌روی در 4 مضمون اصلی (مدیریت، فرهنگ، ساختار و همکاران) و 15 مضمون فرعی قابل شناسایی هستند. نکته قابل توجه در این پژوهش این است که معلمان 4 عاملی را که در شکل‌گیری طفره‌روی موثر دانسته‌اند به‌عنوان عوامل اصلاحی برای جلوگیری از بروز این پدیده نیز بیان کردند. این پژوهش نشان داد که معلمان مدارس در معرض آسیب طفره‌روی قرار دارند و باید تصمیمات جدی برای جلوگیری از شیوع و مباره با آن اتخاذ نمود.

Qualitative Study of Dimensions and Factors Affecting the Formation ofTeachers loafing

The present study aimed to investigate the dimensions and factors affecting the formation of organizational loafing among school teachers. This research has been conducted using a qualitative approach as well as a descriptive phenomenological strategy. The participants in this study included 11 experienced female teachers who were generally highly educated in terms of group working in schools of Tehran in the academic year of 9697. They were selected from regions 6, 11, 2, and 5. Also, the participation of these individuals in the research was based on the personal desire. In addition to that, their participation was based on standard sampling (over 10 years of experience and participation in group work) according to theoretical saturation rule. Since the research strategy was qualitative, the data were collected using indepth interviews with the participants. Data were analyzed in three stages including open, axial and selective coding. The results showed that the evasion includes two individual and organization dimensions with 13 subthemes. Also, the factors affecting the formation of loafing were identified in four main themes (management, culture, structure, and colleagues) and 15 subthemes. A remarkable point in this study is that teachers have described four factors that have been considered both as effective in the formation of loafing and as corrective factors to prevent this phenomenon. The study found that school teachers are vulnerable to loafing. Therefore serious decisions should be made to prevent the outbreak.
