طراحی مدل نیمه تاریک رفتارهای شهروندی سازمانی در صنعت بیمه ایران

این پژوهش با هدف طراحی مدل نیمه تاریک رفتارهای شهروندی سازمانی (ocb) در صنعت بیمه ایران با استفاده از رویکرد فراترکیب و تحلیل مضمون انجام شد. در بخش فراترکیب، مطالعات داخلی و خارجی مرتبط با ocb و جنبه‌های تاریک آن از پایگاه‌های داده معتبر استخراج و با استفاده از روش فراترکیب تحلیل شدند. برای استخراج کدها در نهایت پس از غربال مقالات استخراج شده، از 35 مقاله خارجی و 27 مقاله داخلی استفاده‌شد. در گام دوم، با بهره‌گیری از نتایج فراترکیب پرسشنامه‌ای نیمه ساختارمند استخراج شد و با استفاده از تحلیل مضمون به تحلیل یافته‌های آن پرداخته‌شد. در بخش تحلیل مضمون، داده‌های کیفی از مصاحبه‌های نیمه‌ساختاریافته با خبرگان صنعت بیمه ایران (10 نفر) جمع‌آوری و با نرم‌افزار maxqda تحلیل شد. پس از ادغام و تکمیل یافته‌های فراترکیب، با استفاده از روش تحلیل مضمون نتایج این بخش چهار مضمون فراگیر (سازمانی، شغلی، محیطی- اجتماعی و فردی) و 19 مولفه (کاهش سرعت فرایندها، بروز رفتارهای مخرب سازمانی، نتیجه منفی بر مقولات سازمانی، ساختار سازمانی، رهبری ناکارآمد، نظام‌های پاداش ناکارآمد، عدم تطابق سیستم های فناوری، امنیت داده ها، اختلال در ایفای نقش شغلی، اختلال در بازده نقش، تعاملات حرفه‌ای و ارتباطات سازمانی، بروز احساس و ادراک منفی، فرهنگ، مشتری مداری و تعاملات نامناسب با مشتریان، انتظارات محیطی، تاثیرات ادراکی و روانی بر فرد، تاثیرات بر سلامت و رفاه فردی، شخصیت منفی کارکنان، انگیزش منفی) را شناسایی کرد. مدل پیشنهادی با تلفیق یافته‌های فراترکیب و تحلیل مضمون، چارچوبی جامع ارائه داد که بر ضرورت تمرکز بر شناسایی جنبه‌های نیمه تاریک ocb تاکید دارد.

designing a semi-dark model of organizational citizenship behaviors in the iranian insurance industry

this study aimed to design a semi-dark model of organizational citizenship behaviors (ocb) in the iranian insurance industry using a meta-synthesis and content analysis approach. in the meta-synthesis section، domestic and foreign studies related to ocb and its dark aspects were extracted from reliable databases and analyzed using the meta-synthesis method. finally، after screening the extracted articles، 35 foreign articles and 27 domestic articles were used to extract codes. in the second step، a semi-structured questionnaire was extracted using the results of meta-synthesis and its findings were analyzed using content analysis. in the content analysis section، qualitative data were collected from semi-structured interviews with experts in the iranian insurance industry (10 people) and analyzed using maxqda software. after integrating and completing the meta-synthesis findings، using the content analysis method، the results of this section identified four overarching themes (organizational، occupational، environmental-social، and individual) and 19 components (slowing down the speed of processes، occurrence of destructive organizational behaviors، negative consequences on organizational categories، organizational structure، ineffective leadership، ineffective reward systems، mismatch of technology systems، data security، disruption in job role performance، disruption in role efficiency، professional interactions and organizational communications، occurrence of negative feelings and perceptions، culture، customer orientation and inappropriate interactions with customers، environmental expectations، perceptual and psychological effects on the individual، effects on individual health and well-being، negative personality of employees، negative motivation). the proposed model، by integrating the findings of meta-synthesis and content analysis، provided a comprehensive framework that emphasizes the need to focus on identifying the dark side aspects of ocb.
