بررسی رابطه سبک رهبری اخلاقی مدیران با تعهد حرفه‌ای و حساسیت اخلاقی پزشکان در یک بیمارستان‌ نظامی

مقدمه: پزشکان به عنوان رهبر و مدیر بخش های مختلف یک بیمارستان به لحاظ اخلاقی به عنوان الگوی دانشجویان و اربا برجوع هستند. بیمارستان از جمله سازما نهایی است که با توجه به ماهیت کاری اش باید به مباحث اخلاقی و تعهد حرفه ای پزشکان حساس باشد.هدف: هدف از اجرای این پژوهش، بررسی رابطه سبک رهبری اخلاقی مدیران با تعهد حرفه ای و حساسیت اخلاقی پزشکان یکی از بیمارستان های نظامی شهر تهران است.مواد و رو ش ها: مطالعه حاضر یک مطالعه توصیفی و از نوع همبستگی می باشد. جامعه پژوهش شامل تمام پزشکان یک بیمارستان نظامی در شهر تهران بود. برای گردآوری داده ها از پرسشنامه های رهبری اخلاقی، تعهد حرفه ای و حساسیت اخلاقی، با طیف پن جگانه لیکرت استفاده شده است. پایایی هر یک از پرسشنامه ها بر حسب آلفای کرونباخ به ترتیب 0/88 ، 0/94 ، 0/82 تائید شد. تجزیه و تحلیل داده های جمع آوری شده با استفاده از روش های آماری تی تک نمونه ای، همبستگی پیرسون، تحلیل رگرسیون به شیوه همزمان و معادلات ساختاری به کمک نر مافزار spss نسخه smart ،22 pls نسخه 2 انجام شد.یافته ها: یافته های پژوهش نشان داد، بین سبک رهبری اخلاقی مدیران بیمارستان با حساسیت اخلاقی پزشکان با ضریب همبستگی 776/ 0 در سطح 01/ 0 رابطه معناداری وجود دارد. همچنین بین سبک رهبری اخلاقی مدیران با میزان تعهد حرفه ای پزشکان در بیمارستان با ضریب همبستگی 778/ 0 رابطه معناداری در سطح 01/ 0 وجود دارد. نتایج مطالعه نشان داد الگوی ساختاری پژوهش از برازش خوبی برخوردار است. بر اساس یافته های پژوهش، وضعیت رهبری اخلاقی پی شبینی کننده ی میزان حساسیت اخلاقی و تعهد حرفه ای است. همچنین، رهبری اخلاقی هم به صورت مستقیم و هم به صورت غیرمستقیم به میانجی گری تعهد حرف های بر حساسیت اخلاقی پزشکان، اثرگذاری مثبت دارد.بحث و نتیجه گیری: با توجه به یافته های مطالعه، توصیه م یگردد در بیمارستا ن رهبری اخلاقی و جو اخلاقی حاکم باشد تا علاوه بر ایجاد بستری مناسب برای عملکرد اخلاقی پزشکان و کارکنان، زمینه ی اثرگذاری مثبت بر ارتقای میزان تعهد حرف های و حساسیت اخلاقی در بین پزشکان بیمارستان باشد.

The Relationship between Managers' Ethical Leadership Style with Professional Commitment and Ethical Sensitivity among Physicians of a Military Hospital

Introduction: Doctors as leaders and managers of different departments of a hospital are morally a model for students and clients. Hospitals, as organizations, according to their nature, should be sensitive to ethical issues and to the commitment of doctors.Objective: The purpose of this study was to investigate the relationship between managers rsquo; ethical leadership style with professional commitment and moral sensitivity of physicians in a military hospital.Materials and Methods: This study is descriptive and correlational. The research population included all physicians of a military hospital in Tehran. To collect data, ethical leadership, professional commitment, and moral sensitivity questionnaires have been used with Likert rsquo;s fivepoint scale. The reliability of each questionnaire was 0.88, 0.94, 0.82, according to Cronbach rsquo;s alpha, respectively. Data were analyzed by SPSS version 22, Smart PLS version 2, using onesample ttest, Pearson correlation, regression analysis in synchronous manner and structural equations.Results: Findings showed that there was a significant relationship between hospital managers rsquo; ethical leadership style and physicians rsquo; ethical sensitivity with a correlation coefficient of 0.776 at 0.01 level. Also, there is a significant relationship between the managers rsquo; ethical leadership style and the level of professional commitment of physicians in the hospital with a correlation coefficient of 0.778 at 0.01 level. The results of this study showed that the structural model of the study is wellsuited. According to the findings, ethical leadership status predicts the level of ethical sensitivity and professional commitment. Also, ethical leadership has a positive effect, both directly and indirectly, on the mediation of professional commitment to physicians rsquo; moral sensitivity.Discussion and Conclusion: According to the findings of the study, it is recommended to have ethical leadership and ethical environment in the hospital so that in addition to providing a proper context for the ethical performance of physicians and staff, it is positively important to promote professional commitment and ethical sensitivity among hospital physicians.
