مطالعه مولفه‌های جانشین‌پروری و بررسی میزان تاثیر آنها با استفاده از رویکرد فراتحلیل (مطالعه موردی: سازمان حج و زیارت)

هدف از نگارش این پژوهش، مطالعه مولفه‌های جانشین پروری با استفاده از روش فراتحلیل برای به‌ دست آوردن اندازه تاثیرگذاری هر یک از آنها (مطالعه موردی: سازمان حج و زیارت) است. برای این کار، پس از مطالعه ادبیات پژوهش و شناسایی مولفه‌های جانشین‌پروری از دل آن، به طبقه‌بندی، تفکیک و استخراج مولفه‌ها پرداخته شد. این تحقیق بر اساس هدف جزو تحقیقات کاربردی، و بر اساس ماهیتْ توصیفی و اکتشافی است. از حیث روش جهت استخراج نتایج، از تکنیک فراتحلیل استفاده شده و فراتحلیل نوعی مطالعه کیفی است.در پژوهش حاضر، از مقالات منتشرشده در منابع مختلف بهره برده‌ایم. در ابتدای پژوهش، در مرحله اول، 81 مطالعه گردآوری شد. در مرحله دوم، آن دسته از مقالاتی که دارای آماره‌های لازم برای انجام دادن فراتحلیل بودند، از یکدیگر تفکیک شدند. از میان این تعداد، 44 مقاله قابل قبول واقع شد و مورد استفاده قرار گرفت.  بر اساس یافته‌های این پژوهش، سازمان حج و زیارت به جهت نداشتن مدل جانشین‌پروری، مستعد اجرای موفق برنامه جانشین‌پروری است و این را می‌توان به دلیل داشتن پتانسیل مناسب در مدیریت جانشین‌پروری و میزان مولفه‌های بهسازی استراتژیک نیروی انسانی، تعهد سازمان به اجرای جانشین‌پروری و حمایت مدیریت ارشد در مسیر ارتقای شغلی دانست.

The Analysis of Alternative Breeding Components and Their Effectiveness Using a Metaanalysis Approach (Case Study: Hajj and Pilgrimage Organization)

The purpose of this study is to study the components of succession breeding and use the metaanalysis method to obtain the effective size of each of them (Case study: Hajj and Pilgrimage Organization). To do this, after studying the research literature and identifying the components of substitution breeding from it, they were classified and separated and the components were extracted. This research is based on the purpose of applied research and based on descriptive and exploratory nature. In terms of method, metaanalysis technique has been used to extract the results, which is a qualitative study. In the present study, articles published in various sources have been used. At the beginning of the study, in the first stage, 81 studies were collected. In the second stage, those articles that had pvalue, tvalue and other statistics were separated from each other. Of these, 44 accepted articles were used. According to the findings of this study, due to the lack of a succession model in the Hajj and Pilgrimage Organization, the success of the succession program is prone to success, and this can be due to the appropriate potential in succession management and the amount of strategic improvement of human resources, the organization’s commitment to succession. Senior management support in the path of career advancement.
