تجربۀ مدیران مدارس ابتدایی از کار با معلّمان جدید‌الاستخدام فارغ‌التحصیل دانشگاه فرهنگیان: مطالعه پدیدارشناسانه

هدف اصلی از انجام پژوهش حاضر، واکاوی تجارب مدیران مدارس ابتدایی از کار با نو معلمان دانشگاه فرهنگیان بود. این پژوهش از نوع کیفی و روش مورد استفاده، پدیدارشناسی توصیفی هوسرلی بود. مشارکت‌کنندگان در این پژوهش متشکل از 10 نفر مدیران مدارس ابتدایی دارای تجربه کار با نو معلمان دانشگاه فرهنگیان بودند که با رویکرد نمونه‌گیری هدفمند و روش نمونه‌گیری بارز انتخاب شدند. روش گردآوری داده‌های این پژوهش، مصاحبۀ نیمه ساختاریافته بود. برای سنجش اعتبار اوّلیۀ داده‌ها از معیار‌های قابل قبول بودن، قابل اعتبار بودن و قابلیت اعتماد بودن داده‌های کیفی استفاده شد. پس از کدگذاری داده‌ها از روش تحلیل مضمون برای تشکیل شبکه مضامین تجربه مدیران از چالش‌های کار با معلّمان جدیدالاستخدام دانش آموخته دانشگاه فرهنگیان استفاده شد.یافته های پژوهش در گام اول نشان داد که مضامین پایه به عنوان چالش های مدیران در کار با معلمان جدید الاستخدام کشف شد و در گام بعد ،مضامین پایه در دو مضمون سازمان دهنده چالش ها با پیامد های مثبت مدیران در کار بانو معلمان(مانند تدریس،اداری،) و مضمون سازمان دهنده چالش ها با پیامد های منفی مدیران در کار با نو معلمان (مانند تدریس،اداری،ارتباط با والدین) طبقه بندی شدند و نهایتا چارچوب نهایی این تجارب در قالب شبکه مضامین تجارب مدیران با معلمان جدید الاستخدام ترسیم شد. نوآوری خاص این پژوهش توجه به چالش های وجود نو معلمان دانشگاه فرهنگیان از دیدگاهی متفاوت از خود آنان یعنی مدیران مدارس ابتدایی آنان می باشد.بر اساس یافته های این پژوهش و آ شنایی با چالش های کار با معلمان جدید الا ستخدام می توان مدیران مدارس را مجهز به قابلیت و شایستگی های خاصی نمود که آنان را برای کمک به معلمان و رشد حرفه ای آنان یاری رساند.

living experiences of primary school principals working with newly hired teachers graduating from farhangian university: a phenomenological study

the main purpose of this research is to study the experience of the elementary school principals in working with the hired teachers who have graduated from farhangian university. the approach of this research is qualitative and the method used, ishusserli's descriptive phenomenology. the participants in this research consisted of10 primary school principals with experience working with newly hired teachers offarhangian university, who were selected with a purposeful sampling approach andconspicuous sampling method. the data collection method of this research was asemi-structured interview. to measure the initial validity of the data, the criteria ofacceptability, credibility and reliability of qualitative data were used. after coding thedata, the theme analysis method was used to form a network of the themes of theprincipals’ experience of the challenges of working with newly hired teachers whohave graduated from farhangian university. the research findings in the first stepshowed that the basic themes were discovered as the challenges of the principals inworking with new teachers, and in the next step, the basic themes in two themes oforganizing challenges with positive consequences of the principals in working withnew teachers (such as teaching, administration, communication with parents,communication with students, communication with colleagues) and the theme oforganizing challenges with the negative consequences of managers in working withnew teachers (such as teaching, administration, communication with parents,communication with students, communication with colleagues) were classified andfinally the final framework of these experiences in the form of a theme network ofexperiences of managers with new teachers was drawn. the special innovative aspectof this research is to pay attention to the challenges of newly hired teachers fromfarhangian university from a different point of view rather than themselves, that is,the point of view of the principals of their elementary schools. based on the findingsof this research and familiarity with the challenges of working with new teachers, school principals can be equipped with special abilities and competencies that will help them to improve teachers and their professional growth.
