چکیده
|
زمینه و هدف: هدف این پژوهش بررسی تاثیر نقش توانمندسازی روانشناختی، هویتسازمانی و استرس نقش بر رفتار شهروندی سازمانی کارکنان است.روش شناسی: پژوهش حاضر ازنظر هدف کاربردی و ازنظر روش، توصیفی _ پیمایشی است. جامعه آماری پژوهش کارمندان نیروی انتظامی منطقه 6 شهر تهران به تعداد 350 نفر بوده است. در این پژوهش بر اساس فرمول کوکران تعداد 183 نمونه انتخابشده است. در این تحقیق از پرسشنامه توانمندسازی روانشناختی، پرسشنامه هویتسازمانی، پرسشنامه استرس نقش و پرسشنامه رفتار شهروندی سازمانی استفادهشده است. برای بررسی برازش مدل اندازهگیری با استفاده از نرمافزار pls از معیارهای آلفای کرونباخ، پایایی ترکیبی و شاخص متوسط واریانس استخراجشده و نیکویی برازش استفاده شد بهمنظور تجزیهوتحلیل دادهها و تایید آزمون فرضیهها از تحلیل عاملی تاییدی و از روش معادلات ساختاری استفادهشده است.یافته ها: تجزیهوتحلیل دادهها نشان داد که توانمندسازی روانشناختی بر رفتار شهروندی سازمانی دارای تاثیر مثبت و معناداراست، وجود تاثیر مثبت و معنادار بین هویتسازمانی و رفتار شهروندی سازمانی نیز تائید میشود. همچنین استرس نقش بر رفتار شهروندی سازمان نیز دارای تاثیر معنادار و مثبت است.نتایج: بر اساس یافتههای پژوهش توانمندسازی روانشناختی از طریق ارتقای سطح آگاهی و تواناییهای کاری کارمندان باعث بهبود رفتار شهروندی سازمانی کارکنان شده است. افزایش هویتسازمانی بهعنوان عنصری یکپارچه ساز و هماهنگکننده باعث بهبود رفتار شهروندی سازمانی شده و استرس نقش، عنصری محرک است که نیروهای فکری و استراتژیک کارمندان را تحریک میکند و از این طریق عملکرد سازمانی و رفتار شهروندی در سازمان را افزایش میدهد.

Abstract
|
a b s t r a c tbackground and aim: the purpose of this research is to investigate the effect of psychological empowerment, organizational identity and role stress on employees' organizational citizenship behaviour.methodology: the current research is applied in terms of purpose and descriptive survey in terms of method. the statistical population of the research was 350 employees of the police force of the 6th district of tehran. in this research, 183 samples were selected based on cochran's formula. in this research, the psychological empowerment questionnaire, organizational identity questionnaire, role stress questionnaire and organizational citizenship behaviour questionnaire were used. to check the fit of the measurement model using pls software, the criteria of cronbach's alpha, composite reliability and average index of extracted variance and goodness of fit were used. to analyze the data and confirm the hypothesis test, confirmatory factor analysis and structural equation methods were used.results: data analysis showed that psychological empowerment has a positive and significant effect on organizational citizenship behaviour, the existence of a positive and significant effect between organizational identity and organizational citizenship behaviour is also confirmed. also, role stress has a significant and positive effect on organizational citizenship behaviour.conclusion: based on the findings of the research, psychological empowerment has improved the organizational citizenship behaviour of employees by improving the level of awareness and working abilities of employees. increasing organizational identity as a unifying and coordinating element improves organizational citizenship behaviour and role stress is a motivating element that stimulates the intellectual and strategic forces of employees and thereby increases organizational performance and citizenship behaviour in the organizationextended abstractintroductionorganizational citizenship behaviour is the individual's behaviour that they perform beyond their formal tasks. social exchange theory states that, today employees like to feel psychologically empowered, and when empowered, they show more satisfaction and make their intention to be with the organization. although employees experiencing role stress at work are likely to suffer from depersonalization, they may vary in their reactions to role stress, especially role ambiguity. the present study is to offer a research model which particularly aims to examine psychological empowerment, organizational identity and role stress on organizational citizenship behavior methodologythis research is practical in terms of purpose and d descriptive- explanatory in terms of procedure. the statistical population of the study consists of 350 personnel of the police department of district no. 6 in tehran. in this study, 183 samples were selected based on the cochran formula. the research data were collected through a structured questionnaire., statistical software smart pls was used cronbach's alpha, cr, ave and gof were used to evaluate the fit of the model analyzing the data and verifying the hypothesis test is confirmed by factor analysis and using structural equation method the validity of the questionnaire has been confirmed by experts and its reliability is confirmed by cronbach's alpha coefficient.. results and discussionseveral studies, that investigated stress issues are a major concern for public organisations, especially in law enforcement. organisational context is to blame for high levels of stress and low performance the results of our research model show that our hypotheses are accepted. psychological empowerment has positive and meaningful efficacy in organizational citizenship behavior. organizational identity has positive and meaningful efficacy in organizational citizenship. also, role stress has positive and meaningful efficacy in organizational citizenship behavior. thus, to promote citizenship behaviours, reduce employees’ intention to leave the organization and enhance their commitment to the organization, managers need to empower and provide them such an environment where they could learn continuously conclusionthe current research is conducted with the aim of psychological empowerment, organizational identity and role stress on organizational citizenship behavior of police department employees. the present study’s findings cater solid implications for managers. based on research findings, psychological empowerment can improve organizational citizenship behavior by increasing the awareness level and work abilities of the employees. an increase in organizational identity causes improvement in organizational citizenship behavior and role stress is the stimulus element that stimulates the intellectual and strategic powers of employees, and through this, increases organizational performance and citizenship behaviour in an organization. according to the results of this research, under high role stressors, employees may suffer from role uncertainty or receive multiple tasks from different people simultaneously thus, to promote citizenship behaviours, reduce employees’ intention to leave the organization and enhance their commitment to the organization, managers need to empower and provide them such an environment where they could learn continuously.this study has a limitation on the generalization of the sampling. thus, future study is needed to find the potential boundary conditions for the effect of role ambiguity on depersonalization.future research is needed to generalise our findings to other organizational settings, in addition, we
