بررسی چالش های آموزشی ، پژوهشی و سازمانیِ اعضای هیات علمی تازه‌کار دانشگاه قندهار افغانستان

پژوهش حاضر با هدف شناسایی و بررسی چالش‌های آموزشی، پژوهشی و سازمانی اعضای هیات علمی تازه‌کار کشور افغانستان در تطابق با معیاری های نوین آموزش و پژوهش از دیدگاه صاحب نظران به روش آمیخته اکتشافی (کمی و کیفی) انجام شده است. در بخش کیفی تحقیق حاضر مشارکت کنندگان شامل 33 تن از خبرگان، صاحب نظران، استادان دانشگاه‌ها، رییس و معاونان دانشگاه و استادان تازه‌کار به صورت هدفمند برای انجام مصاحبه انتخاب شد. در بخش کمی جامعه آماری پژوهش حاضر شامل استادان تازه‌کار دانشگاه قندهار است که کمتر از10سال سابقه کار داشته باشند. حجم جامعه آماری در بخش کمی مشتمل بر 190 نفر استاد تازه‌کاراست. نمونه گیری نیز براساس جدول مورگان برابر با 122 نفر تعیین شد. جمع آوری داده ها در مرحله نخست با ابزار مصاحبه نیمه ساختار یافته و به روش تحلیل محتوا، بررسی پاسخ به سوالات مصاحبه و تحلیل اسناد انجام شد؛ در بررسی اسناد تمامی اسناد موجود در زمینه موضوع پژوهش که پژوهشگر به آن دسترسی داشت، مورد بررسی قرار داد و با استفاده از تحلیل محتوا، محتوای مورد نیاز استخراج و استفاده شد. در مرحله دوم پس از تدوین پرسشنامه بر اساس نظرات مصاحبه شوندگان در سطح دانشگاه قندهار انجام شد. همچنین پایایی پرسشنامه به کمک آزمون آلفا کرونباخ، 0.895 برآورد گردید. پس از گردآوری داده ها با استفاده از نرم افزار spss 26 داده‌ها با استفاده از آزمون رتبه‌بندی فریدمن مورد بررسی قرار گرفته و در هر سطح آموزشی، پژوهشی و سازمانی، بر اساس نظرات نمونه آماری حاضر در پژوهش، مهم‌ترین چالش ها بدست امده و چالش‌های پیش رو رتبه‌بندی شدند. مقایسه میانگین رتبه ها نشان می ‌دهد که بالاترین میانگین رتبه (2.84) به ویژگی چالش‌های سازمانی اختصاص دارد و بدین معناست که مهم ‌‌ترین چالش اساتید استادان تازه‌کار، چالش سازمانی است. بعد از این چالش، مهم ‌‌ترین چالش اساتید به ترتیب شامل چالش‌های پژوهشی و چالش‌های آموزشی می‌‌ باشد.

examining the educational, research and organizational challenges of new faculty members of kandahar university, afghanistan

the present study was conducted with theaim of identifying and investigating theeducational, research and organizationalchallenges of new academic staff members inafghanistan in accordance with the newstandards of education and research from theperspective of experts using a quantitativeand qualitative combined method. in thequalitative part of the research. the presentparticipants, including 33 scientists, experts,university professors, university presidents,university academic vice-chancellors, andnew professors, were purposefully selectedfor interviews. in the quantitative part, thestatistical population of the present studyincludes new professors of kandaharuniversity who have less than 10 years ofwork experience. the number of ourstatistical population is 190 new professors.sampling was determined based on morgan'stable of new professors of kandaharuniversity. the data collection tools areinterviews with experienced and veteranprofessors and university managers and aquestionnaire prepared for the survey of new* corresponding author: m-abolghasemi@sbu.ac.irprofessors. data collection was done in thefirst stage by semi-structured interviewmethod and in the second stage aftercompiling the questionnaire based on theopinions of the interviewees at the level ofkandahar university. after collecting thedata using spss26 software, the data wasanalyzed using friedman's ranking test and ateach educational, research and organizationallevel, based on the opinions of the statisticalsample present in the research, the mostimportant challenges were obtained and thechallenges they were ranked ahead. also, theaverage rank of each variable is reported. thecomparison of the average ratings shows thatthe highest average rating (2.84) belongs tothe characteristic of organizationalchallenges, which means that the mostimportant challenge of novice professors isthe organizational challenge. after thischallenge, the most important challenges ofprofessors include research challenges andeducational challenges, respectively.
