Abstract
one of the major obstacles to achieving organizational goals is the presence of conflicts among individuals, groups, and various organizational departments. group conflict is the most common type of conflict in organizations. the present study aims to validate a group conflict management model based on organizational control systems and empowering leadership, with the mediating role of psychological safety. this research is quantitative in nature, applied in purpose, and descriptive-correlational in method. the statistical population comprised all employees of agricultural bank branches in south khorasan province, totaling 250 individuals. based on morgan’s table, 148 participants were selected through stratified random sampling proportional to the population. to collect data, jen’s group conflict questionnaires (1995), edmondson’s psychological safety (1999), ahern et al.’s (2005) empowering leadership, and weibel’s organizational control (2016) were used, and the construct validity (convergent and divergent) of these tools was confirmed and the reliability was obtained using cronbach’s alpha coefficient of 0.85, 0.84, 0.93 and 0.87 respectively. data analysis was conducted using structural equation modeling (sem) with the partial least squares (pls) approach, utilizing spss and smart pls software. the findings revealed that organizational control systems and empowering leadership have a significant negative impact on group conflict and a significant positive impact on psychological safety. furthermore, psychological safety has a significant negative effect on group conflict, and its mediating role in the relationship between organizational control systems, empowering leadership, and group conflict was confirmed. the overall model fit was also evaluated as satisfactory. based on these findings, it is recommended that organizations assess and optimize their control systems while leveraging empowering leadership styles to enhance employees’ perception of psychological safety. this, in turn, can help reduce group conflict and create a more favorable work environment for employees.
