شناسایی و تحلیل فراترکیب چالشهای اخلاقی هوش مصنوعی در مدیریت منابع انسانی: ارائۀ چارچوب مفهومی

چکیده
|
زمینه و هدف: تحول دیجیتال و ظهور انقلاب صنعتی 4.0، محیط کسبوکار را دگرگون کرده است و هوش مصنوعی، در این تحول نقش مهمی ایفا میکند. با توجه به کاربرد فزایندۀ هوش مصنوعی در مدیریت منابع انسانی، این پژوهش با هدف شناسایی و تحلیل نظاممند چالشهای اخلاقی کاربرد هوش مصنوعی در مدیریت منابع انسانی اجرا شده است.روش: این مطالعه از رویکرد فراترکیب استفاده کرده و با بررسی نظاممند مطالعات منتشر شده در بازۀ زمانی 2015 تا 2024 انجام شده است. طی فرایند پژوهش، 107 مقالۀ اولیه استخراج و در چهار مرحله پالایش شد. در نهایت، 27 مقاله با استفاده از برنامۀ مهارتهای ارزیابی انتقادی با کسب امتیاز بالای 35، برای تحلیل نهایی انتخاب شد.یافتهها: بر اساس نتایج پژوهش، سه مضمون اصلی چالشهای اخلاقی شناسایی و طبقهبندی شد: 1. چالشهای ساختاری – عملیاتی کاربست هوش مصنوعی؛ 2. چالشهای عدالتمحور و حقوق بنیادین؛ 3. چالشهای حکمرانی الگوریتمی در تصمیمگیریهای منابع انسانی. مهمترین چالش، سوگیریهای سیستماتیک در الگوریتمهای تصمیمگیری منابع انسانی با 33 فراوانی بود. پس از آن، اثرهای اتوماسیون بر اشتغال و مسائل حریم خصوصی با 22 فراوانی در رتبههای بعدی قرار گرفتند.نتیجهگیری: پژوهش حاضر با بازشناسی و طبقهبندی نظاممند چالشهای اخلاقی کاربرد هوش مصنوعی در مدیریت منابع انسانی، نشان داد که این حوزه با چالشهای اخلاقی پیچیدهای روبهروست که طیف گستردهای از مسائل فنی تا اجتماعی را دربرمیگیرد. این بازشناسی میتواند زمینهساز پژوهشهای آتی در جهت ارائۀ چارچوبهای مدیریتی برای مواجهه با این چالشها باشد.

Abstract
|
background purpose: digital transformation and the emergence of industry 4.0 haverevolutionized the business environment, with artificial intelligence playing a crucial role inthis transformation. given the increasing application of artificial intelligence in humanresource management, this research aims to identify and systematically analyze the ethicalchallenges of applying artificial intelligence in human resource management.methodology: this study employed a meta-synthesis approach, systematically reviewingstudies published between 2015 and 2024. the research process involved initially extracting107 articles and refining them through four stages. ultimately, 27 articles scoring above 35on the critical appraisal skills program were selected for final analysis.findings: the research results identified and classified three main themes of ethicalchallenges: 1) structural-operational challenges of ai implementation, 2) justice-orientedchallenges and fundamental rights, and 3) algorithmic governance challenges in humanresource decision-making. the most significant challenge was systematic biases in humanresource decision-making algorithms with a frequency of 33 occurrences. following this, theeffects of automation on employment and privacy issues ranked next with 22 occurrenceseach.conclusion: the present study, by systematically identifying and classifying the ethicalchallenges of applying artificial intelligence in human resource management, demonstratedthat this field faces complex ethical challenges spanning a wide range of technical to socialissues. this identification can provide a foundation for future research toward developingmanagement frameworks to address these challenges.
