طراحی مدل بکارگیری استعدادها و نقش آن در سلامت روان معلمان دوره ابتدایی

زمینه و هدف:  معلمان به‌واسطه فعالیت‌های یاددهی-یادگیری مشکلات سلامت روان بیشتری در مقایسه با دیگر کارکنان تجربه می‌کنند. بکارگیری بهینه استعدادها می‌تواند به کاهش استرس شغلی و جلوگیری از آسیب روانی معلمان بیانجامد. ازاین‌رو، پژوهش حاضر با هدف طراحی مدل بکارگیری استعدادها و نقش آن در سلامت روان معلمان مدارس ابتدایی شهر اردبیل انجام‌یافته است.مواد و روش: پژوهش حاضر با روش ترکیبی از نوع کیفی-کمی انجام شد. در مرحله کمی از بین تعداد 1632 معلم دوره ابتدایی شهر اردبیل تعداد 320 نفر با استفاده از جدول مورگان به روش نمونه‌گیری چندمرحله‌ای  و طبقه‌ای انتخاب و پرسشنامه در بین آن‌ها توزیع شد. جامعه آماری تحقیق در مرحله کیفی نخبگانی متشکل از مدیران و معلمان نمونه سه سال اخیر و کارشناسان آموزش ابتدایی بود که با روش نمونه‌گیری هدفمند و با لحاظ اشباع نظری با 20 نفر از آنان مصاحبه به عمل آمد. پس از تحلیل داده‌های کیفی، پرسشنامه محقق ساخته 46 سوالی تدوین گردید که روایی صوری و محتوایی توسط اساتید راهنما و مشاور تائید شد و پایایی ترکیبی و آلفای کرونباخ وave[1] (میانگین واریانس متغیرها) به ترتیب 0.78، 0.84 و 0.58 به دست آمد که نشان می‌دهد از پایایی مطلوبی برخوردار است(به ترتیب مقادیر بالای 0.7 ، 0.7 و 0.5 برای این شاخص‌ها قوی محسوب می شود). داده‌های کمی با استفاده از روش معادلات ساختاری در smart pls2 تحلیل شد.یافته‌ها: یافته‌های تحقیق نشان داد که مولفه‌های بکارگیری استعداد شامل تامین نیروی انسانی مستعد، (0.371= beta، 2.842= t.valu)، هوشمندی اهداف (0.418= beta، 5.702= t.valu) و امکانات آموزشی (0.348= beta، 3.440= t.valu) تاثیر مثبت و معناداری بر راهبرد استقرار مدیریت استعداد دارند و راهبرد استقرار مدیریت استعداد (36.624= t.valu، 0.862= beta) تاثیر معناداری در سلامت روان معلمان دارد. نتیجه‌گیری: طبق نتایج تحقیق، بکارگیری استعدادها از طریق جذب افراد مستعد و علاقه‌مند و با کاربست راهبردها و زمینه‌های لازم می‌تواند تاثیر بسیار مهمی در ارتقای سلامت روان معلمان دوره ابتدایی داشته باشد. لذا مسئولان با بذل‌توجه به مولفه‌های اثرگذار در بکارگیری استعدادها و رفع موانع و تسهیل امور می‌توانند از سلامت روانی معلمان حراست کنند.

designing the model of using talents and its role in the mental health of primary school teachers

background and aim: teachers experience more mental health problems due to teaching-learning activities compared to other employees. optimum use of talents can reduce job stress and prevent teachers from psychological damage. therefore, the current research was conducted with the aim of designing a model of using talents and its role in the mental health of teachers of primary schools in ardabil city.materials and methods: the present research was conducted with a qualitative-quantitative mixed method. in the quantitative stage, among the 1632 elementary school teachers in ardabil, 320 people were selected using morgan's table by multi-stage and stratified sampling method, and the questionnaire was distributed among them. the statistical population of the research in the qualitative phase was an elite group consisting of principals and teachers sampled in the last three years, experts in elementary education, and 20 of them were interviewed with the purposeful sampling method and in terms of theoretical saturation. after analyzing the qualitative data, a researcher-made questionnaire of 46 questions was compiled, which was confirmed by the supervisors and advisors, and the combined reliability, cronbach's alpha and ave were obtained as 0.78, 0.84 and 0.58, respectively, which shows that it has good reliability (values ​​above 0.7, 0.7 and 0.5 respectively are considered strong for these indicators). quantitative data were analyzed using structural equation method in smart pls2.results: the findings of the research showed that the components of talent utilization include provision of talented human resources (beta=0.371, t.valu=2.842), intelligence of goals (beta=0.418, t.valu=5.702) and training facilities (beta=0.348), t.valu=3.440) have a positive and significant effect on the deployment strategy of talent management, and the talent management deployment strategy (t.valu=36.624, beta=0.862) has a significant effect on teachers' mental health.conclusion: according to the results of the research, the use of talents by attracting talented and interested people and by applying the necessary strategies and contexts can have a very important effect on improving the mental health of primary school teachers. therefore, the authorities can protect the mental health of teachers by paying attention to the effective components in using talents and removing obstacles and facilitating things.
