رابطه‌ی رهبری اصیل و هوش اخلاقی پرستاران بیمارستان‌های دانشگاه علوم پزشکی کرمان

زمینه و هدف: با توجه به اهمیت روزافزون اخلاق در ارایه مراقبت پرستاری و نقش هوش اخلاقی پرستاران در کیفیت مراقبت، این مطالعه به انجام رسید و نقش رهبری اصیل در ارتقای هوش اخلاقی پرستاران بیمارستان های دانشگاه علوم پزشکی کرمان بررسی گردید. روش بررسی: این پژوهش به روش ترکیبی انجام شد و در آن پس از تبیین مدل هوش اخلاقی پرستاران به روش کیفی، رابطه ی رهبری اصیل با هوش اخلاقی پرستاران به روش کمی آزموده شد. برای بررسی رهبری اصیل از پرسش نامه ی استاندارد رهبری اصیل walumbwa و همکاران(2008) با پایایی(0/917) و برای هوش اخلاقی از پرسش نامه ی محقق ساخت با روایی کلی(%81) و پایایی(0/961) استفاد گردید. جامعه ی آماری پژوهش را 400 نفر از پرستاران بیمارستان های دانشگاه علوم پزشکی کرمان که به روش نمونه گیری طبقه ای انتخاب شده بودند، تشکیل می دادند. در بررسی فرضیه های پژوهش از نرم افزارهای spss و amos 24 و روش های آماری تحلیل عاملی اکتشافی و تاییدی و مدل سازی معادلات ساختاری استفاده گردید. یافته ها: نتایج حاکی از رابطه ی مثبت و معنی دار رهبری اصیل با هوش اخلاقی پرستاران(0/575) بود. به علاوه تمامی مولفه های رهبری اصیل؛ خودآگاهی(0/322)، دیدگاه اخلاق درونی(0/360)، شفافیت رابطه(0/408) و پردازش متوازن اطلاعات(0/394) نیز رابطه ی مثبت و معنی داری را با هوش اخلاقی نشان دادند. نتیجه گیری: به کارگیری استراتژی های مناسب برای افزایش هوش اخلاقی پرستاران در راستای ارتقا و بهبود کیفیت خدمات پرستاری می تواند تاثیر مثبتی در روند بهبود بیماران بستری در بیمارستان داشته باشد. رهبری اصیل در سیستم پرستاری بیمارستان ها، یکی از مناسب ترین شیوه ها جهت افزایش و توسعه ی هوش اخلاقی پرستاران می باشد.

Authentic Leadership and Moral Intelligence of Nurses in Kerman University of Medical Sciences Hospitals

Background and Aim: This study was conducted due to the increasing importance of ethics in providing nursing care and also due to the role of nurses' moral intelligence in quality of care; meanwhile, the role of authentic leadership (AL) in enhancing the moral intelligence of nurses working in Kerman University of Medical Sciences hospitals was investigated.Materials and Methods: This is a mixed methods research. In this study, after defining nurses rsquo; moral intelligence model qualitatively, the relationship between nurses rsquo; moral intelligence and authentic leadership (AL) was tested quantitatively.In order to study authentic leadership, the AL standard questionnaire of Walumbwa et al (2008) with a reliability of 0.917 was used; moreover, a researchermade questionnaire was used for investigating moral intelligence with overall validity (81%) and reliability (0.961). The statistical population of the study consisted of 400 hospital nurses selected by stratified sampling method. SPSS20 and Amos24 software, and statistical methods of exploratory and confirmatory factor analysis as well as structural equation modeling were used to analyze the research hypotheses. Results: The results showed a positive and significant relationship between AL and moral intelligence of nurses (0.575). In addition, all components of AL, i. e., selfawareness (0.322), internalized moral perspective (0.360), relational transparency (0.408), balanced processing (0.394) showed a positive and significant relationship with moral intelligence.Conclusion: Applying suitable strategies for enhancing moral intelligence of nurses and improving the quality of nursing care can have a positive effect on the quality of services. The AL in the hospitals' nursing system is one of the most suitable ways for developing the moral intelligence of nurses.
