چکیده
|
ﺑﺪﺑﯿﻨﯽ ﺳﺎزﻣﺎﻧﯽ از رﻓﺘﺎرﻫﺎی ﺳﺎزﻣﺎﻧﯽ ﻣﻨﻔﯽ ﻣﻨﺒﻌﺚ از در دﺳﺖ ﻧﺪاﺷﺘﻦ اﻃﻼﻋﺎت ﻻزم در ﺳﺎزﻣﺎن اﺳﺖ. رﻫﺒﺮی اﺻﯿﻞ از روﯾﮑﺮدﻫﺎی رﻫﺒﺮی اﺧﻼﻗﯽ اﺳﺖ ﮐﻪ ﻣﻨﺠﺮ ﺑﻪ ﺑﻬﺒﻮد ﺗﻮاﻧﻤﻨﺪی ﮐﺎرﮐﻨﺎن و ﮐﺎﻫﺶ دﯾﺪﮔﺎهﻫﺎی ﻣﺨﺮب ﺳﺎزﻣﺎﻧﯽ ﻣﯽﺷﻮد. ﻫﺪف از اﻧﺠﺎم ﭘﮋوﻫﺶ ﺣﺎﺿﺮ، ﺳﻨﺠﺶ ﺗﺄﺛﯿﺮ رﻫﺒﺮی اﺻﯿﻞ درک ﺷﺪه ﺑﺮ ﺑﺪﺑﯿﻨﯽ ﺳﺎزﻣﺎﻧﯽ ﺑﺎ ﻣﯿﺎﻧﺠﯽﮔﺮی ﺗﻮاﻧﻤﻨﺪﺳﺎزی ﺳﺎﺧﺘﺎری در ﮐﺎرﮐﻨﺎن ﺷﺮﮐﺖ ﭘﺎرس ﺣﯿﺎن اﺳﺖ. ﭘﮋوﻫﺶ از ﻧﻮع ﺗﻮﺻﯿﻔﯽ-ﭘﯿﻤﺎﯾﺸﯽ و ﺟﺎﻣﻌﻪ آن، ﮐﺎرﮐﻨﺎن ﺷﺮﮐﺖ ﭘﺎرس ﺣﯿﺎن در ﺷﻌﺐ ﺳﺮاﺳﺮ ﮐﺸﻮر، ﺑﺎ ﺣﺠﻢ ﻧﻤﻮﻧﻪ ﺑﺮآورد ﺷﺪه 200 ﻧﻔﺮ اﺳﺖ. اﺑﺰار ﮔﺮدآوری دادهﻫﺎ ﭘﺮﺳﺸﻨﺎﻣﻪ ﺑﻮده ﮐﻪ ﭘﺎﯾﺎﯾﯽ آن ﺑﻪ روش آﻟﻔﺎی ﮐﺮوﻧﺒﺎخ و ﭘﺎﯾﺎﯾﯽ ﻣﺮﮐﺐ و رواﯾﯽ آن ﺑﻪ روش رواﯾﯽ ﻣﺤﺘﻮا و رواﯾﯽ ﻫﻢﮔﺮا و واﮔﺮا ﺗﺄﯾﯿﺪ ﺷﺪ. ﺑﺮای ﺗﺠﺰﯾﻪ و ﺗﺤﻠﯿﻞ دادهﻫﺎ، از روش ﻣﺪلﺳﺎزی ﻣﻌﺎدﻻت ﺳﺎﺧﺘﺎری ﺑﺎ روﯾﮑﺮد ﺣﺪاﻗﻞ ﻣﺮﺑﻌﺎت ﺟﺰﺋﯽ و ﻧﺮم اﻓﺰار smart pls اﺳﺘﻔﺎده ﺷﺪه اﺳﺖ. ﻣﻄﺎﺑﻖ ﯾﺎﻓﺘﻪﻫﺎی ﭘﮋوﻫﺶ رﻫﺒﺮی اﺻﯿﻞ ﺑﺮ ﺗﻮاﻧﻤﻨﺪﺳﺎزی ﺳﺎﺧﺘﺎری و ﺑﺪﺑﯿﻨﯽ ﺳﺎزﻣﺎﻧﯽ و ﺗﻮاﻧﻤﻨﺪﺳﺎزی ﺳﺎﺧﺘﺎری ﻧﯿﺰ ﺑﺮ ﺑﺪﺑﯿﻨﯽ ﺳﺎزﻣﺎﻧﯽ ﺗﺄﺛﯿﺮﻣﻌﻨﺎداری دارد. ﻫﻤﭽﻨﯿﻦ ﻧﻘﺶ ﻣﯿﺎﻧﺠﯽ ﺗﻮاﻧﻤﻨﺪﺳﺎزی ﺳﺎﺧﺘﺎری در ﺗﺄﺛﯿﺮ رﻫﺒﺮی اﺻﯿﻞ درک ﺷﺪه ﺑﺮ ﺑﺪﺑﯿﻨﯽ ﺳﺎزﻣﺎﻧﯽ ﻣﻮرد ﺗﺄﯾﯿﺪ ﻗﺮار ﮔﺮﻓﺖ. ﻟﺬا ﺑﺎ ارﺗﻘﺎء ﺗﻮاﻧﻤﻨﺪﺳﺎزی ﺳﺎﺧﺘﺎری و رﻫﺒﺮی اﺻﯿﻞ درک ﺷﺪه، ﻣﯿﺰان ﺑﺪﺑﯿﻨﯽ ﺳﺎزﻣﺎﻧﯽ در ﺷﺮﮐﺖ ﭘﺎرس ﺣﯿﺎن ﮐﺎﻫﺶ ﭘﯿﺪا ﻣﯽﮐﻨﺪ.

Abstract
|
Organizational cynicism is one of the negative organizational behaviors that results from not having the necessary information in the organization. Organizational leaders play an important role in clarifying information and staff empowerment. Authentic leadership is one of the ethical leadership approaches that leads to improved employee empowerment and reduced organizational maladaptive perspectives. The purpose of this study was to evaluate the impact of perceived authentic leadership on organizational cynicism by mediating structural empowerment in Pars Hayan employees. The research is descriptivesurvey and the statistical population includes all the employees of Pars Hayan branch across the country with an estimated sample size of 200 people. Data were collected using a questionnaire whose reliability was confirmed by Cronbach’s alpha and composite reliability and its validity was confirmed by content validity and convergent and divergent validity. Structural equation modeling with partial least squares approach was used for data analysis by Smart PLS software. According to the study sample, the findings of the study showed that . Authentic leadership had a significant effect on structural empowerment and organizational cynicism, and structural empowerment had a significant effect on organizational cynicism. The mediating role of structural empowerment on the impact of perceived authentic leadership on organizational cynicism was also confirmed. In fact, it can be said that by promoting perceived structural empowerment and authentic leadership, the level of organizational cynicism in Pars Hayan Company decreases.
