تبیین ابعاد سقف شیشه‌ای فرا‌روی مدیریت بانوان در ورزش (رویکرد کیفی: فراترکیب)

هدف این پژوهش، تبیین ابعاد سقف شیشه‌ای فراروی مدیریت بانوان در ورزش است که از پارادایم تفسیری و منطق استقرایی با رویکرد کیفی تبعیت می‌کند. با استفاده از شیوۀ فراترکیب، مطالعات 10 سال اخیر از پایگاه‌های اطلاعاتی متنوع به دو زبان انگلیسی و فارسی، درمجموع 163 مطالعه استخراج شد. معیار ورود پژوهش‌ها برای تحلیل، پیروی از پرسش اصلی پژوهش، استفاده از مصاحبه جهت جمع‌آوری اطلاعات، وجود مشارکت‌کنندگان مشخص، استفاده از اشباع نظری برای تعیین مشارکت‌کنندگان و کاربرد کدگذاری جهت تجزیه و تحلیل است. درنهایت 8 مطالعه با احراز معیارهای لازم، انتخاب و با استفاده از تکنیک تحلیل محتوا، بررسی و تحلیل شدند. پژوهش حاضر مبنی بر سقف شیشه‌ای مدیریت بانوان در ورزش، از 5 مقولۀ اصلی و 14مقولۀ فرعی تشکیل شده است. مقوله‌های اصلی شامل: غالب بودن فرهنگ مردسالاری در جامعه، نبود اعتمادپذیری در جامعه به توانمندی بانوان، بی‌توجهی به سیاست‌گذاری کلان در توسعۀ ورزش بانوان، عزت‌نفس پایین بانوان در توسعۀ ورزش و ناسازگاری محیط شغلی و شخصی بانوان است. نظر به ابعاد سقف شیشه‌ای مدیریت بانوان در ورزش، معیارهای انتخاب احراز پست‌های مدیریت در سازمان‌های ورزشی به‌دلایل فرهنگی و فردی منصفانه نیست. با انجام مطالعات وسیع باید مفاهیم ساختاری در این زمینه اصلاح شود تا نگرش‌ها نسبت به بانوان و توانمندی‌های آنان تغییر یابد.

Explaining the Dimensions of Glass Ceiling over Women's Management in Sports (Qualitative Approach: Meta Synthesis)

The purpose of this study is to explain the dimensions of glass ceiling on women's management in sports. The present study follows the interpretive paradigm and inductive logic with a qualitative approach. Using a combination of previous studies in the last 10 years, a total of 163 studies have been extracted from various databases in both English and Persian. The criteria for entering research for analysis closely follow the main question of the research. They entail using interviews to gather information from specific participants, using theoretical saturation to determine the participants themselves, and using coding for analysis. Finally, eight studies are selected with the necessary criteria, and analyzed using content analysis technique. The central category of the present study, based on the glass ceiling of women's management in sports, is consisted of five main categories and 14 subcategories. The main categories include: prevalence of patriarchal culture in society, lack of trust in society in women's empowerment, disregard for macropolicies in the development of women's sports, women's low selfesteem in the development of women's sports, incompatibility of women's work, and personal environment. Given the dimensions of glass ceiling of women's management in sports, the criteria for selecting management positions in sports organizations are not fair for cultural and personal reasons. Extensive studies in this field should be conducted to change the attitudes toward women and their capabilities.
