چکیده
|
زمینه: رفتارهای انحرافی، از مصادیق رفتارهای غیراخلاقی در سازمان و دارای اثر سوء بر بهرهوری آن هستند. این پژوهش با هدف تبیین رابطه بین فروافتادگی شغلی و رفتار غیراخلاقی پرسهزنی سایبری کارکنان در یک دانشگاه جامع دولتی انجام شده است.روش: درقالب روش پژوهش توصیفی همبستگی که با هدف ایجاد دانش کاربردی در زمینه موردبحث انجام شد، نمونهای دردسترس از 500 کارمند اداری دارای دسترسی به اینترنت سازمانی مورد پیمایش قرار گرفتند. سپس، کفایت نمونهگیری باتوجه به قدرت آزمون، تعداد پارامترها و مقدار ضرایب مدل پژوهش محرز گردید. دادههای میدانی بهوسیله پرسشنامههای پیشساخته موجود در مطالعات معتبر جمعآوری شد، که پایایی مرکب و روایی همگرا و واگرای آنها تایید گردید. فرضیههای پژوهش با مدلسازی معادلات ساختاری به روش حداقل مربعات جزئی در نرمافزار اسمارت پیالاس مورد آزمون قرار گرفتند.یافتهها :براساس یافتههای پژوهش، متغیر فروافتادگی شغلی بر بروز رفتارهای پرسهزنی سایبری در کارکنان اثر افزاینده دارد. بهعلاوه، رضایت شغلی تا حد بسیار زیادی اثر فروافتادگی شغلی بر پرسهزنی سایبری را کاهش میدهد. لازم به ذکر است که گرچه رضایت شغلی این رابطه را تقریباً خنثی میسازد، اما آن را معکوس نمیکند. بهطور کلی و باتوجه به شیب خط تعدیلگری، میزان مبادرت به رفتارهای پرسهزنی سایبری برای کارکنان فروافتاده در شغلی که رضایت آنها را برآورده میسازد، تقریباً صفر است.نتیجهگیری:کیفیت رابطه فروافتادگی شغلی و پرسهزنی سایبری به نگرش کارکنان نسبت به خود شغل و درک آنها از شرایط شغلی بستگی پیدا میکند، و لذا، رضایت شغلی میتواند بهطرز معناداری از اثر فروافتادگی شغلی بر پرسهزنی سایبری بکاهد.

Explaining the Role of Job Embeddedness in Predicting the Unethical Behavior of Cyberloafing

Abstract
|
Background: Deviant behaviors are instances of unethical behaviors in organizations having an adverse effect on their productivity. The current research was accomplished to explain the relationship between job embeddedness and unethical behavior of cyberloafing among the employees of a public university.Method: In the framework of descriptivecorrelational research aiming at creating applied knowledge in the subject area, a sample of 500 administrative staff who had access to the organizational Internet was surveyed by conducting convenience sampling. And then, sampling adequacy was established given the test power and the number of model rsquo;s parameters and coefficients. Field data were gathered by adopting premade questionnaires existed in the valid studies after verifying their validity and reliability. Research hypotheses were tested by conducting variancebased structural equation modeling in SmartPLS software.Results: According to research results, the variable of job embeddedness has an increasing effect on employees rsquo; cyberloafing behaviors. In addition, job satisfaction decreases the effect of job embeddedness on cyberloafing to a great extent. It should be noted that although job satisfaction makes this relationship close to zero, it does not reverse it. In general, and considering the moderation slope, the amount of exerting the cyberloafing behaviors is almost zero for highly embedded employees who are satisfied with their jobs.Conclusion: The quality of the relationship between job embeddedness and cyberloafing depends on employees rsquo; attitude towards the job and their perception of job conditions, and thus, job satisfaction can dramatically reduce the effect of job embeddedness on cyberloafing.
